We made the transition a couple years ago. It really went quite well. We just awarded everyone what they would normally get through the year, on day one of the year. Then we put in a policy that states if you term before the end of the year, we would pro-rate your earned, but unused vacation and pay only that which would have been earned at the time of the term. So in other words, we are not paying out full balances for the year if they leave/term before they've actually earned it.
